    How to Make the Most of AlgoMe Community

    It’s no secret, how we network our business communities has changed. While we still like to meet face to face, more increasingly, we are meeting and engaging online and through social networks before we get to meet up in the real world. Even Dale Carnegie’s How to Win Friends and Influence People has been updated with a new edition for the digital age.

     

    So, if you’ve just signed up to AlgoMe Community – we would like to extend a warm (virtual) welcome from the team – and help you get started on your way to building your own social network and community here. 

     

    Signing up for an online community can be daunting but it doesn’t need to be difficult. No doubt you’re among the 4 billion or so people on the planet already using social media today, but if you’re not, it’s pretty easy to pick up as you will see.

     

    Here’s your guide to getting started on AlgoMe Community

     

    Getting your profile ready:

    So, you’ve registered yourself on the community now, here’s a few pointers on how to make your presence felt:

     

    1.    Add a profile photo – upload the photo you want to use – probably best stick to head and shoulders and quite recent. You will most likely bump in to people at events and at mentoring meetings so always best to make sure you are recognisable.


    2.    Complete your profile information – how much information you wish to add is up to you, but we recommend completing at least your current position and something about your areas of interest and knowledge. 

     

    Getting to know the community:

    Now you’ve completed your profile, you’re ready to start having a look around and seeing what’s on offer and how to get involved. 

     

    Don’t be afraid to write something. While it’s often the first message or post which is the hardest, once that is out of the way, it’s much easier to share and connect. A good starting point is to post a message with something along the lines of ‘Hi I’m the newbie’ and you’ll find people wanting to say hello and find out more about you or the comment(s) you have made.

     

    What’s happening in the community:

    There is a wealth of features you can get stuck into.  Across the AlgoMe Community home page, you’ll see a blue navigation bar with different areas which are:

    Articles – here you can also read from our extensive library of industry topics which have already been published. Feel free to share these outside of the community through Twitter or LinkedIn, or leave a comment on the article.

    Discussions – this is the place to go if you want to ask a question or share knowledge. It can be anything from Brexit through to City charity runs. 

    Mentoring – we are offering our community access to experienced industry professionals with an interest in helping people like you through mentoring. To get involved, you will need to complete a short profile here to be able to participate in Mentoring and this is a great place to find people in your industry outside of your usual circle who may be able to help.

    Groups – some Discussions have become so big they have their own groups which you are free to join and participate in. If you would like to set up your own group, let us know and we’ll help you do that.

    Events – we have a calendar of industry events and if you are holding events, please feel free to add them to the calendar.

    Member Blogs - want to share your views? Create your own blog and publish it in AlgoMe Community.

    Activity Streams – if you’d like to customise what content you see from the community you can do so here. Want to only see content from members you follow? Easy. Want to filter out content that you’ve already read? No problem. You can even set a different stream to be your homepage.

      I started at Lehman Brothers in 2005 in their HR team; they had been a client organisation of mine for a few years and was I extremely excited to be joining in the heady days of a raging bull market. While an industry contact had informed me of the potential role; there was the ‘standard’ interview process of seemingly meeting everyone. Did I really know what to expect or how to make the most of the opportunity? Not really is the honest answer.
       
      I learned how to progress my career as I went along; but, in truth was more focused on being accepted and delivering in what was a culturally unique organisation. I stayed at Lehman Brothers until it reached its dénouement in 2008. After the Lehman Brothers bankruptcy, I transferred to Nomura and was again part of a fascinating journey with many twists and turns along the way. The market was clearly in a very different place; the next years were a seemingly endless journey of organisational ‘Re’....Restructuring, Realignment, Repositioning, Reorganisation and so on. I left Nomura in 2017 and now reflect on what I wish someone had told me in 2005 about career development; so I have summarised as follows: 
       
      Find a mentor
      My approach here was somewhat ad-hoc. I had a great relationship with my line manager and then an organisation change resulted in a different reporting line. To placate some pre-existing hostility between my former and new line manager; the safest route was to form a ‘mentoring relationship’ with my previous manager so I could still benefit from his considerable insight and advice. I developed several mentoring relationships; both within and outside the companies. A couple were more formal, the others less so but equally valuable. They were people with different backgrounds and experience who could share information and provide guidance. 
       
      Sun Microsystems undertook a body of research around its own mentoring programme, which came up with some very compelling results Mentors were promoted six times more often than those not in the programme; mentees were promoted five times more often than those not in the programme. Having mentoring in your early career is obviously going to speed up progress, but according to the Harvard Business Review article on mentoring “Everyone we spoke with over age 40 could name a mentor in his or her professional life, but younger people often could not”.  Therefore, to get ahead of the game and progress your career you need to think carefully about how to develop the right mentoring relationships and do this early on. Or, put another way, when you can gain practical advice and learn from the experience of others; why would you not seek mentoring relationships?  
       
      Join Networking Groups
      I founded what was to become the largest employee driven network at Nomura; comprising over 750 people in the UK and beyond and holding several events every month. So why did I do this? Because I thought it would be a bit of fun and with the support of my manager and head of diversity something that would bring a bit of variety to me professionally and personally. 
       
      With this decision, I completely missed the significant benefit this would have on my career. I was able to find new ways to navigate the organisation and find the find answers I needed. I had ‘friendly’ contacts in many departments; if they couldn’t help me they would point me in the right direction. As my day-to-day work became complex and involved working across several different groups and businesses; I had the right contacts to make things easier. I’m not saying you need to form a group but being part of internal and external networking groups is absolutely essential to successful career development. This article; 10 Important Benefits of Networking is a very accurate overview of why this needs to be part of your game-plan.
       
      Leverage the appraisal process
      I don’t think I was in a group of one in my early approach to appraisals and performance management. Typically, following a number of automated reminders, I would complete the mid-year or year-end process with seconds to spare and that was that until the next reminder arrived in my inbox. Most of the completion time was spend on ‘refreshing’ myself on the objectives I had set and then trying to recall enough information to make a decent attempt at well considered response.
       
      My advice here is embrace the appraisal process to your advantage as I started to do after realising how I could benefit from a more structured approach; how you evidence your achievements is just as important as how you determine your goals and where to focus your skills. Contrary to popular myth, a sense of entitlement on how your career should progress doesn’t work! What is truer is that management talk and discuss people; so make sure you are in the group of people that gets discussed for the right reasons and opportunities will come your way. Even if the traditional annual performance appraisal process is giving way to more frequent conversations between a manager and subordinate; make sure you are ready to have discussions about your future.

      Know your Industry
      Earlier on in my career, I was too focused on my immediate environment and in trying to deliver day-to-day. Therefore, my perspectives were too internalised, and I wasn’t able to draw on external sources for new or alternative perspectives. I started to change this; attending industry events; reading and learning to increase my understating of the industry and how different elements knitted together.
       
      What I didn’t realise immediately, is that managers are having to demonstrate this very thing to their superiors and don’t necessarily have the bandwidth to get into all the detail. Making yourself a ‘go-to person’ for information enhances your personal brand and with that you get to get involved in more interesting projects and assignments and hence career development is a beneficial consequence.

      As Abraham Lincoln said, "The best way to predict the future is to create it.", that’s not something you can leave for someone else to do if you want to progress your career.

      We partnered with Imperial College Business School for a panel discussion about the Impacts of FinTech to careers in Investment Management. We were keen to marry up the collective experience of the panel, and their insights and views, with the audience. Equally we wanted to get a feel for what the next generation of Investment Management professionals should set in their sights.  
        
      Based on the findings from our soon to be published report The Disrupted Career - FinTech, Investment Management and future careers, we created a truly interactive debate as we put the questions we used in our survey to our audience, enabling to give real-time feedback via the AlgoMe Community mobile app. 
        
      The panel consisted of Rob Carter, CEO, AlgoMe and Ruben Lara, Chief Data Officer, Standard Life Aberdeen, and Henrik Grunditz, Co-Founder & Chief Revenue Officer, Hivemind, a FinTech that is helping companies create value from complex data sets. The Moderator was Anne-Louise Burnett, Centre Manager, Imperial College Business School Centre for Global Finance & Technology. 
       

       
       
      The key questions that were discussed were: 
       
      Do I understand typical career paths in Investment Management? 
       
      The combined experience of our panel is both lengthy and varied. For example, moving from working within an investment company, joining a consulting company and also joining other industries where core skills are transferable (eg. within data science), indicated that careers are fluid and certainly not predefined. The key trend however was all the panel members, throughout their careers. kept developing and adding to their skillsets. 
       
      Are career paths less well defined due to the changes happening in the industry? 
       
      There was a general view that indeed career paths are now less well defined than before, and technology and general innovation were changing these paths as existing positions in the industry will likely be displaced by other new ones. The new careers demand an understanding of data and how they can be leveraged to create efficiency, greater understanding of clients, investments and decision making. As the technology impact is just starting to hit the Investment Management industry, career paths will be impacted in the next 10 years to a great extent, beyond what we imagine today. Some research indicates that 90% of today’s jobs will not exist in 10-15 years.  
       
      What skills will be the most important to develop careers in Investment Management? 
       
      As already mentioned, skills linked to data science will be important. Along with this, the ability to interpret what it presents, to further support risk management, controls, understanding of clients and trends in the market as well as supporting (investment) decision making. These skills will be in demand for both junior and senior positions and given the technology developments ahead of us will likely change and become more complex. 
       
      What will, and what can, you do to progress your career? 
       
      The panel indicated that if they were looking at their 20-year younger self, they would not have seen themselves in the positions they are today. Nevertheless, a key ‘red line’ through their careers was the development of their main professional interest and continuously developing the associated skills, be it business management, data and analytics, or information systems engineering. All equally being influenced by the need of these aforementioned hard technology skills. 
       
      Rob Carter stressed the value of having mentors throughout your career, people that can guide you and hold a mirror up for you. Hendrik Grunditz mentioned the benefits of networking, staying in touch with people and create a reputation of being nice, delivering constant high quality and be committed. Ruben Lara added to this the need for the softer skills and ability to influence, manage stakeholders and communication. 
       
      We believe the Investment Management professional career is about to change direction, and for some this will be a radical change. It seems everyone is in agreement and there are very exciting times ahead, especially for those with a passion for technology and change.

      In 1995 the analogue world was set to change radically. At this point in time, a mere 16 million people were using the internet globally. Fast forward to today and the figures are somewhere around the 4 billion mark. Jack Welch, the former GE CEO, was able to envisage how the internet would transform business. He applied his visionary thinking and put GE’s youngest employees to work by getting them to teach 500 of their top executives how to use the internet.  As a result, he upskilled a generation of business people and he also popularised ‘reverse mentoring’.  
       
      Reverse mentoring is when the younger generation takes the lead role with the senior person as the mentee. It is an extremely valuable business method – especially during the times of disruption.  The internet, social media and emerging technologies such as AI and Fintech, and of course, the ever changing fabric of society as a whole have been in a constant state of flux for decades and it can often be hard to keep pace with change. 
       
      Benefits for Diversity & Inclusion
      As noted by Forbes; reverse mentoring can facilitate organisational goals such as increasing millennial retention, fostering inclusivity, and maintaining competitive advantage. According to a recent article by MarketWatch, reverse mentorships can help build a more inclusive workforce. 20% of millennials (ages 18 to 34) identify as LGBTQ, compared to 7% of Baby Boomers, and almost of half say that a diverse and inclusive workplace is an important factor in their job search, as well as work-life balance.
       
      Brenda Trenowden, CFA, global chair of the influential diversity group, the 30% Club, believes it helps organisations embrace inclusion. “The CEO has to really commit to drive change. If the CEO doesn’t commit to this as a business imperative, then it is hard to see anything changing. When senior leaders become involved in reverse mentoring, and really hear first-hand about some of the challenges that the more junior people face, that will really help.” So the writing is really on the wall here.
       
      Benefits for Client Relationships
      It’s imperative for senior management to be aware of and involved in new technologies and reverse mentoring provides the opportunity to do this. While there are benefits for both the older and younger generations within the company; what is just as interesting is the potential benefit to the customer or client as they are equally technically savvy.
       
      Reverse mentoring, which has still yet to be widely adopted, is today one of the single biggest opportunities for organisations to leverage knowledge and differentiate themselves – making themselves more attractive to customers.
       
      There are two main reasons for this:
      An inversion of the corporate age pyramid; we are entering a new era where the majority of the workforce will be made up of technically savvy, agile individuals who are typically hierarchy-adverse. The speed of business transformation and impact of technology on the fundamentals of the corporate landscape is disrupting old models at an unprecedented pace.   
      Turning Senior Management Into Early Adopters
      When it comes to technology, there is often a great fear of it among senior management. They will often shy away from group training where they might expose their lack of knowledge and experience to their tech savvy junior team members. This is damaging all round.
       
      More positively, the new generation of talent is made up of digital natives and they will want to influence the direction of the business they are working in, but they are also happy to share their knowledge and insight. Reverse mentoring is a great way of doing this and by putting people together into face to face meetings, it’s highly effective and creates a level of understanding between generations without anyone feeling vulnerable or at a disadvantage.  
       
      In an excellent article from Microsoft, “Reverse mentoring; How millennials are becoming the new mentors”, it is great to see how reverse mentoring can benefit both individuals involved across a range of topics (“learning to better collaborate and leverage each other’s strength”). If we want to avoid the ‘male, pale and stale’ stereotype, surely the investment management industry needs to take a leaf from this book?
       
      In conclusion, aside from technical skills and knowledge that can be passed from younger to older workers, there are significant cultural benefits that may be realised through reverse mentoring; be it in breaking down stereotypes between generations or just learning how best to communicate and engage with people who might know more than you!

      In the Deloitte Millennial Report 2018, a clear step change was noted. It stated this particular generation is ‘feeling uneasy about the future. The growth of Industry 4.0 technologies—from robotics and the internet of things to artificial intelligence and cognitive—has altered the nature of work, while political upheavals challenge the established world order.’ 
       
      Against this daunting backdrop however there appears to be quite a clear resolution to these issues and this comes in the shape of mentoring. 
       
      Research by PwC highlights how millennials see mentoring as the most desired Learning and Development opportunity. Many respond well to mentoring by older employees – in an ideal world, they would like to see their boss as a coach who supports them in their personal development. Generally they prefer to learn by doing rather than by being told what to do and they prefer to be mentored rather than managed.
       
      Additionally, millennials who intend to stay with an organisation for more than five years are twice as likely to have a mentor than not and their ideal working week would include significantly more mentoring and coaching time than they currently receive.
       
      While we may already know there is benefit in having a mentor, what’s less common is individuals who actually have one; this is more acute with millennials than older workers. 

      How do we tackle the need of mentoring for millennials?
      On the one side we have millennials signalling mentoring is a ‘must have’.  They have a strong voice in being the largest generation in today’s workforce. They are also possibly the best equipped to tackle the technological innovation opportunities across the industry as well.
       
      The onus is therefore on the leadership to provide the necessary reassurances they need and signal the way forward while supporting the workforce in furnishing their learning and development. 
       
      But this really is a twofold issue; companies need to be more creative when structuring formal programs and also encourage their millennials to seek both internal and external mentorships. It’s great for people to be fuelled with motivation and ambition but common sense tells us it is not solely the remit organisations to solve skills development and career progression challenges – put simply millennials must be able to take responsibility for their own development. 

      Internal or external?
      When considering the choices around mentoring, there are two paths to follow; mentoring relationships inside and outside the organisation. These are certainly not mutually exclusive and there are significant benefits in pursuing both simultaneously. 
       
      An internal mentor is a highly valuable relationship; through their experience they can help a mentee navigate the organisation and provide insightful advice about internal career development and mobility opportunities. Further, having an advocate for your skills and potential for the company cannot be underestimated.
       
      The benefit of a mentor’s perspective from outside the organisation supports more unbiased and free discussion, unencumbered by concerns about topics which may be politically risky. Furthermore, a mentee might not feel totally at ease discussing any skill gaps in the knowledge their internal mentor may be part of the promotion process they are so determined to achieve.
       
      Confidentiality
      There is a code of trust in mentoring which should never be breached. “Is it ok if this stays between us?” or “can we agree on Chatham House rules”; we have all been there. Having a truly safe environment is fundamental in enabling the expressing and diversity of thought which is much needed for a conversation between a mentor and a mentee. 
       
      Personal choice
      Mentoring is highly personal, and individuals may want to learn soft skills, gain industry insight or learn about the next step up the ladder. This means one person may be useful for soft skills and another for industry insight. Someone who is a level or two above you in seniority may give you a realistic view of what’s going on in your industry while a C-Suite mentor will be more visionary. It’s up to you to design your own network. The best outcome is to embrace these opportunities and consider internal and external mentoring, perhaps choosing two or even three mentors over a period of time.
       
      This is one situation when a mentee really can have his or her cake and eat a big part of it!
